A recent discussion hosted by the <a href="https://community.smart-hr.ro/" target="_blank" rel="noreferrer noopener nofollow">SMART HR Community</a> brought together professionals to explore solutions and emphasize the benefits of collaboration within a supportive network.</em></strong></p>



<p class="wp-block-paragraph"><strong>The Changing Demographics of the Workforce</strong></p>



<p class="wp-block-paragraph">It’s not a big news anymore that Romania faces a significant demographic transition, marked by a declining birth rate, an aging population and high emigration.</p>



<p class="wp-block-paragraph">According to national statistics, Romania&#8217;s population is expected to shrink by approximately 19% by 2050, exacerbating labor shortages in key industries. <p class="wp-block-paragraph"><strong>C&amp;B: </strong>How do you see the future collaboration between humans and technology in organizations, and what steps do you consider essential to efficiently harmonize the human workforce with artificial intelligence?</p>



<p class="wp-block-paragraph"><strong>Gabriela Rosca:</strong> Collaboration between humans and technology is something we&#8217;ve had in our lives for a very long time, practically since humans crafted their own weapons and tools. There&#8217;s nothing new in that regard. Technology has gradually taken over parts of human activity without anyone seeing it as a way to eradicate humanity. What&#8217;s different now is the speed at which things are happening, and the challenge lies in keeping pace. Harmonization, in my view, starts with choosing our &#8220;battles&#8221;. We don&#8217;t need to do and know everything. We don&#8217;t need to experiment with everything. The contribution of humans will not be replaced, just transformed. Probably the most important thing we need to do is to get rid of fear and see everything as an opportunity. An opportunity to learn, an opportunity to have more time, an opportunity to evolve.</p>



<p class="wp-block-paragraph"><strong>C&amp;B:</strong> What specific strategies do you recommend for encouraging continuous education and professional reorientation in the context of increasing AI influence and automation in the labor market?</p>



<p class="wp-block-paragraph"><strong>Gabriela Rosca:</strong> I believe that the simplest and yet vital strategy is exactly that: continuous education. Its implementation, however, needs to be personalized from individual to individual because, you see, technology offers us the opportunity to demonstrate that we are different. In the case of education and learning of any kind, we can perhaps talk about how technology works for us and not against us. It&#8217;s not bad that some of our work is automated, quite the opposite. Yes, some people will lose their current jobs… but that just means they need to learn something else… maybe even more interesting, maybe even more challenging, maybe even more attractive to them.</p>



<p class="wp-block-paragraph"><strong>C&amp;B: </strong>How can organizations leverage and develop deeply human skills, such as empathy and creativity, in an era dominated by technology?</p>



<p class="wp-block-paragraph"><strong>Gabriela Rosca:</strong> The era is not dominated by technology. It&#8217;s a false perception and maybe a marketing issue. It&#8217;s like saying that now, because people have so many transportation options, they no longer have homes. The more options people have for transportation, the more they travel, but that doesn&#8217;t make them nomads. Yes, technology is advancing very quickly and is becoming increasingly present around us, but it primarily takes over things that consume time and effort. And precisely because this is happening, we have the opportunity to develop other aspects, such as genuine empathy and creativity. And organizations, in my view, could develop these skills by creating and supporting communities among employees, communities that undertake projects, promote activities whose main objective is precisely to demonstrate and develop these skills.</p>

<p class="wp-block-paragraph"><strong>Gabriela Rosca: </strong>Adapting to these transformations requires not only technical adjustments but also a mindset shift among HR leaders and organizations in general. Essentially, it&#8217;s an innovation in thinking. HR leaders need to promote flexibility and customization of policies, investing in technology to facilitate remote work and ensure data security. Emphasis should be placed on continuous development and learning through accessible online programs, encouraging an adaptable organizational culture. Performance evaluation should focus on goal achievement and regular feedback, maintaining a balance between professional and personal life. Wellness programs and strategies that support diversity and inclusion are vital for employee well-being and engagement in the new reality of work. It&#8217;s very likely that soon we&#8217;ll move away from contracts with salaries paid for hours worked and shift towards contracts based on objectives achieved. But this will require courage from both sides.</p>



<p class="wp-block-paragraph"><strong>C&amp;B: </strong>How do you define the role of HR in cultivating a culture of innovation that benefits from human-machine collaboration?</p>



<p class="wp-block-paragraph"><strong>Gabriela Rosca:</strong> HR plays a crucial role in cultivating a culture of innovation by preparing employees for effective collaboration with technology, promoting an environment that encourages experimentation and values innovation. By organizing training programs and supporting flexibility in work, HR facilitates the harmonious integration of humans with machines. Moreover, maintaining an open organizational culture and employee well-being ensures that technology amplifies human potential, not just operational efficiency, thereby promoting innovative collaboration between humans and machines. For this reason, among others, HR should be a strategic partner at the board level, but that&#8217;s another discussion.</p>

How do we create synergy between the human heart and the analytical power of machines?</em></strong></p>



<p class="wp-block-paragraph">&#8220;<em>In the middle of difficulty lies opportunity</em>.&#8221; &#8211; Albert Einstein.</p>



<p class="wp-block-paragraph">When Einstein stated this axiom, few would have anticipated that we could use it to describe human resources in the digital era. The opportunity in this context is to integrate innovation and technology to support and develop human potential.</p>



<p class="wp-block-paragraph"><strong><em>What can we do?</em></strong></p>

<li><strong>Redefine Employee Experience (EX):</strong> EX must be more than just a buzzword; it should be a genuine reflection of how companies treat and interact with their employees. It involves a flexible work environment, a healthy organizational culture, and authentic growth and development opportunities.</li>



<li><strong>Shift from &#8220;Management&#8221; to &#8220;Leadership&#8221;:</strong> It is crucial to have leaders who inspire, guide, and support rather than merely administer.</li>



<li><strong>Purposeful Use of Technology:</strong> Companies often adopt technology without a clear purpose. Choose technological solutions that address the real needs of employees and the organization.</li>



<li><strong>Reposition HR&#8217;s Role:</strong> HR needs to transform from primarily administrative processes to becoming a change agent, a leader in promoting innovation and organizational adaptability.</li>

<p class="wp-block-paragraph"><strong><em>What solutions do we have?</em></strong></p>

<li><strong>Predictive Hiring:</strong> Using AI, we can analyze profiles and identify suitable candidates more efficiently. However, once selected, human interaction becomes essential to assess cultural fit and candidates&#8217; values.</li>



<li><strong>Continuous Training:</strong> With technologies like VR (Virtual Reality) and AR (Augmented Reality), training becomes more interactive and adaptable to individual needs. Employees can learn through risk-free simulations, preparing them for real-world situations.</li>



<li><strong>Real-time Feedback:</strong> AI-based applications providing instant feedback to employees can increase engagement and job satisfaction levels.</li>

<p class="wp-block-paragraph"><strong><em>Where are we heading?</em></strong></p>

<li><strong>Wellbeing and Mental Health:</strong> Organizations realize the importance of balancing professional and personal life. Emphasis is placed on wellness programs, meditation, and even rest areas.</li>



<li><strong>Gig Economy:</strong> Employees, especially younger ones, seek flexibility. This is not just a trend but a structural change in the labor market. HR needs to find ways to integrate and support this flexible workforce.</li>



<li><strong>Diversity and Inclusion:</strong> Companies embracing diversity and inclusion prove to be more innovative and resilient to change. HR plays a key role in promoting and supporting this diversity.</li>
</ol>



<p class="wp-block-paragraph"><em>A major trend is &#8220;Human Augmentation,&#8221; using technology to improve and extend employees&#8217; natural abilities. For example, wearing exoskeletons in sectors like construction or warehousing can reduce fatigue and the risk of injuries.</em></p>



<p class="wp-block-paragraph">Another trend is &#8220;Hyper-personalization of Employee Experience.&#8221; AI can analyze employee feedback and behavior to provide personalized recommendations, from training courses to adjustments in the workspace.</p>



<p class="wp-block-paragraph"><strong>Collaboration between human creativity and technology:</strong></p>



<p class="wp-block-paragraph">Humans and technology are like two sides of the same coin. While technology can take over repetitive tasks, it cannot (yet) feel, empathize, or create in the authentic sense of the word. We need technology to analyze and optimize, but we need humans to innovate and inspire.</p>



<p class="wp-block-paragraph"><em>New trends, such as &#8220;Design Thinking&#8221; or &#8220;Agile Management,&#8221; emphasize the importance of collaboration and adaptability. Technology provides the tools, but real innovation comes from how people use these tools to solve complex problems. Machine learning can tell us &#8220;what&#8221; is happening, but only the human mind can explain &#8220;why.&#8221;</em></p>



<p class="wp-block-paragraph">Think of a painter. They can use the most advanced tools to create, but in the heart of their work remains passion, emotion, and vision. Similarly, in human resources, technology is the tool, but human vision and passion remain essential.</p>



<p class="wp-block-paragraph"><em>Just as a dancer relies on their partner to create a fluid choreography, humans rely on technology to navigate the complexity of the modern world. AI and machine learning can identify trends and patterns, but only the human heart and mind can make sense of this information.</em></p>



<p class="wp-block-paragraph"><strong><em>We are talking about a rebirth of human resources, where technology and humans go hand in hand to create more adaptable, resilient, and, above all, humane organizations. By accepting and integrating this symbiosis, we can reinvent how we organize, motivate, and value human potential in the digital era.</em></strong></p>
